The Business Imperative to Focus on Age Inclusion

Globally, workforces are aging due to falling birth rates and increasing life expectancies. Yet corporate policies and programs haven't kept up with this reality; surprisingly, few organizations today include age diversity in workplaces as part of their Inclusion and Diversity (I&D) strategy. As a result, age-related discrimination and stereotypes remain pertinent problems at companies. This needs to change.

A qualified younger employee shouldn't be kept from pursuing leadership roles because of their age. Nor should an older employee be more prone to prejudice in hiring, promotion, training, and layoff decisions. 

What can employers do to make employees of all ages feel valued, acknowledged, and supported in achieving their potential? It starts with taking intentional steps towards making workplaces more age-inclusive.

This blog emphasizes the actions company leaders must prioritize to promote age diversity in the workplace, including raising awareness, creating psychological safety, and shifting the focus to employees’ skills and experience, where it belongs.

How Does Age Diversity in Workplaces Benefit Organizations?

There is a pressing need for businesses to adapt their I&D strategies to include age inclusion policies. The benefits of mixed-age teams are discussed below:

  • Organizations tend to get caught up in generational stereotypes. But what if they could use age diversity in workplaces to innovate solutions that no single generation could on its own? Age-diverse teams are valuable because they unite individuals with complementary strengths, expertise, knowledge, and networks. For instance, the seasoned resourcefulness of older groups and the fresh perspectives or tech know-how of younger generations. Effectively, this leads to innovation.

  • Multigenerational teams can drive stronger decision-making, more effective collaboration, and enhanced overall performance—but only if members openly share and learn from their differences, rather than deny they exist.

  • Age diversity in leadership can translate to greater adoption of sustainable business models. It also positions companies to better deliver on their CSR goals. 

  • A diverse, experienced workforce provides the additional benefit of elevating a company’s employer brand and global reputation. 

How Can Employees Improve Age Diversity in the Workplace?

Regarding Inclusion and Diversity (I&D) policies, companies have historically focused on race and gender. Age diversity in workplaces is often not a priority. 

A few actions HR leaders can implement to improve age diversity in workplaces are discussed below:

  • Promoting age diversity in the workplace starts with countering bias and discrimination in the hiring process. Currently, job advertisements favor the more tech-savvy and younger generation. Keywords like “digital-first mindset,” “proficiency in AI tools,” “energetic,” “agile,” etc., bear testimony to this. Still, the experience, knowledge, and mentoring capacity older employees bring to the table are irreplaceable. Employers who overlook this are bound to miss out since seasoned employees are also more loyal and less likely to turn over. Organizations need to shift the focus away from age to employees’ skills and abilities, where it belongs. More age inclusion policies need to be incorporated in hiring processes to ensure that otherwise qualified people aren't overlooked solely due to their biological age.

  • For intergenerational collaboration to work, every employee must feel like they can bring their authentic selves to work, without fear of conflict or discrimination. This can only happen if people consciously challenge and dismantle the long-held assumptions or stereotypes associated with different generations. For example, rejecting the dated notion that older employees are risk-averse and less motivated to innovate. More older people go on to start their own companies than younger workers. Similarly, the “digitally native” generation (Gen Z employees and younger millennials) is thought to lack job loyalty and work ethic. However, given the right conditions, younger generations will likely produce their best work and have a lower intent to leave. 

  • Opportunities for collaboration and casual interaction between younger and older generations are needed. Companies can create employee resource groups (ERGs) that assemble workers of different ages to share their experiences, aspirations, and challenges. Networking events, workshops, and mentorship opportunities are other ways to encourage productive working relationships across generations. 

  • Mentoring is often assumed to be an older individual coaching someone younger. In a multigenerational workplace, however, both mentoring and reverse mentoring are necessary for knowledge transfer. Senior professionals can use their depth of experience, institutional wisdom, and networks to help younger generations prosper in their careers. Similarly, younger, tech-forward employees can help Gen X and Boomers navigate an AI-driven era. 

Conclusion

Age inclusion policies translate to diversity of thought, ideas, expertise, and problem-solving. A company's I&D policy is critically lacking if it doesn't include age as a top agenda item. 

HR leaders must prioritize steps that ensure the recruitment and development of talent across all ages. They need to address age-related biases and conflicts in the workplace. The business case for doing so is indisputable: improved organizational performance, higher productivity, and better decision-making abilities.
