The GCC Paradox: Built to Deliver, Forced to Change

Back in the day, when Genpact was still GECIS and Spectramind was the blue-eyed startup of the BPO world, running operations in the outsourcing industry was far simpler. Cut to the GCC era, the charter of these centers has shifted dramatically: from pure cost arbitrage to becoming hubs of innovation and excellence. Layer onto this the complexity of talent wars, geopolitical volatility, evolving employee expectations, and the ever-demanding stakeholder landscape. Running a GCC today is anything but simple. Here, change isn’t just a subject of management; it is a way of life.


Driving change in GCCs is not a matter of issuing a global mandate. It is about balancing headquarters’ expectations with local aspirations, building a unified culture, and preparing the workforce for a future that doesn’t look like the past.

The following four unique realities of GCCs make change management far more complex than in most other enterprises:

  1. Shifting Strategic Mandates: For the CEO, the challenge is no longer about running a cost-efficient support arm. The real test is in steering the GCC towards becoming a true global innovation hub—while still keeping cost discipline, compliance, and scale firmly in sight.

  2. Talent Pressures: For the CHRO, the battlefield is talent. Attrition, the lure of startups and MNCs, and the relentless demand for digital and AI skills make this an everyday war. Winning it requires not just hiring, but continuously reskilling and reimagining careers inside the GCC.

  3. Operational Tensions: For the CXO community, the balancing act never stops. Innovation must coexist with delivery excellence, governance must move hand in hand with agility, and digital transformation must progress without eroding human confidence in job security.

  4. Cultural Duality: For every leader, the most challenging task is cultural. GCCs must build an identity that is proudly Indian in spirit yet seamlessly global in execution—a culture that feels authentic locally while resonating with the broader enterprise.

So, how do GCCs build an ecosystem where change can be introduced and seamlessly embraced? It starts with recognizing that change is not a one-time event but a living capability. For GCCs, the ability to adapt and reinvent must be woven into the culture, leadership practices, and employee experience. The following levers become critical in making change not just possible, but sustainable.

  1. Change as a way of life, not an initiative: In GCCs, change cannot be reduced to projects and programs. Employees need to hear a consistent “why” behind every shift. Without that story, change is just noise.

  2. Visible leadership sponsorship: Change sticks only when leaders walk the talk. CEOs and CXOs must show up, not just sign off. Without visible presence, credibility collapses.

  3. Employee-centric design: Careers, not jobs, are what today’s talent looks for. Clear reskilling pathways, open communication, and real listening mechanisms reduce fear and build trust.

  4. Middle-manager muscle: The real adoption lives or dies with middle managers. They are the carriers of change, and they must be empowered, coached, and made accountable.

  5. Measurable outcomes: Good intent is not enough. Adoption rates, engagement scores, innovation speed—these metrics keep change honest, accountable, and adaptable.

  6. Curate Culture locally: A GCC cannot simply borrow HQ’s culture. It must craft its own, global in mindset, local in character, and inclusive by design.

  7. Technology as enabler: AI, analytics, and digital tools are no longer side players. They are the nervous system of change, tracking, accelerating, and sustaining it.

At the end of the day, the real story of GCCs in India is not about scale or cost—it is about resilience and reinvention. These centers are no longer back offices; they are front-runners in shaping the enterprise of the future. But to play that role, they must treat change not as disruption to be managed but as energy to be harnessed. The GCCs that thrive will be those that can align global ambition with local talent, blend culture with capability, and make adaptability their strongest muscle. In that sense, change is not just their challenge; it is their most significant competitive advantage.
