Women Are Already Living Work/Life Integration. Is the Workplace?

The concept of work/life integration positions work and personal life not as competing forces but as interconnected realms that employees navigate simultaneously. To that end, SHRM previously spoke with Tracy Brower, author of The Secrets to Happiness at Work (2024) and vice president of workplace insights at Steelcase, who describes work/life integration as the foundation of a genuinely fulfilling life. Yet for women managing full-time careers alongside full-time responsibilities at home, work/life integration is less an aspirational framework than a daily reality they have already been living without the label.

Women are well-accustomed to integrating their personal and professional lives, even if they have never used the term work/life integration. They adhere to the concept almost on autopilot: sending kids off to school, leading a 9 a.m. strategy session, back-to-back meetings, focused work, more meetings, after-school pickup, activities, dinner, housework, and then preparing to do it all again the next day. There’s no question whether women can integrate work and life. They’re great at this. What isn’t as clear, however, is whether their workplaces meet them with equivalent attention paid to work/life integration.

The Mental Load 

The cognitive work running underneath that daily cycle has a name: mental load. This is the invisible, ongoing effort of anticipating needs, tracking schedules, managing logistics, and holding the household together in the background of every other task. Research shows that women carry this load disproportionately, averaging around four hours of unpaid domestic work daily, or triple the average of what men contribute.

Also crucially, that imbalance does not stay home when women go to work. Studies find that women are also more likely than men to absorb invisible tasks at the office, from scheduling meetings to handling event planning. This layers invisible workplace labor on top of what they already carry.

The compounding effects of performing invisible work, both at home and work, can be damaging. Women who report high mental load are more than twice as likely to experience anxiety or depression. The issue further compounds for women who are not only managing their own household but also caring for aging parents, a growing population whose needs have no clear boundary between work hours and caregiving hours. 

Honest HR: Caught in the Middle — Supporting Sandwich Generation Caregivers

It’s no wonder that more than 455,000 women left the U.S. workforce between January and August 2025 while citing caregiving responsibilities. When the load becomes unmanageable, both at home and work, leaving the workplace is often the only choice that women see left.

When Work/Life Integration Is More Than a Policy

For women navigating all of this, work/life integration is a practical question about whether a job is compatible with the rest of their lives. Flexible scheduling is often cited as the answer, but that’s not sufficient on its own. Flexibility without fair workload distribution of mental-load-driven tasks trades one downside for another. The result is that women can be quietly sidelined from high-visibility assignments, which amplifies the effects of the invisible task load that should have been more fairly distributed to begin with.

That last point extends beyond women. Organizations that go beyond scheduling flexibility to also offer caregiving support and mental health resources report measurable gains across their entire workforce. As a result, work/life integration policies designed with women’s realities in mind tend to work better for everyone.
