Winning Companies Will Address Caregiving, Not Just Offer Benefits

There’s a demographic shift underway that should stop every HR and business leader in their tracks: Within the next decade, the U.S. will have more people over the age of 80 than children entering kindergarten.

That shift isn’t theoretical; it is already reshaping the workforce. Yet, many organizations are still designing benefits and talent strategies for a world that’s quickly disappearing.

The old model assumed caregiving was episodic and manageable outside of work. What’s emerging now is different: a workforce in which caregiving is ongoing, complex, and difficult to keep separate from the workday.

For HR leaders, this is no longer a social concern. It’s a business consideration, and one with real implications for productivity, retention, and performance.

Reshaping the Workforce

Tens of millions of Americans are balancing paid work with caring for an aging loved one – often during the same hours they are expected to be fully present at work.

As life expectancies increase and more households rely on dual incomes, fewer people are available to share caregiving responsibilities. More of that responsibility is falling directly on employees.

The impact isn’t always obvious. It can show up as missed meetings, delayed decisions, or a high performer quietly stepping back. In many organizations, the effects are already being felt.

The Business Risk Employers Can’t Afford to Miss

Oftentimes, the employees most likely to take on caregiving responsibilities are the ones companies depend on most: experienced, reliable, and attentive to details.

When caregiving becomes unmanageable, the consequences are real: lost knowledge, stalled teams, higher turnover and costly replacements. In many cases, it’s not disengaged employees stepping away, it’s the ones employers can least afford to lose.

That pressure is not evenly distributed. Generally, women continue to shoulder a disproportionate share of unpaid caregiving, creating risks for retention and leadership pipelines. But as these trends accelerate, caregiving will touch more of the workforce.

The Real Challenge Isn’t Just Cost, It’s Complexity

For years, long‑term care (LTC) conversations have focused on cost, and cost does matter, as it’s often high and unpredictable. But research shows that what most strains employees is not cost alone, but the complexity of navigating a fragmented LTC system with little coordination or clear guidance.

Most people don’t know where to start, whom to trust or what good care looks like. Decisions are made in crisis, under pressure, with real consequences for both family stability and work performance.

Employers already recognize the need for structured support during other major life events, such as parental leave, medical leave, or relocation services. Caregiving should be no different.

Where to Start

Many employers already offer flexibility, wellness programs, and benefits that help employees balance work and caregiving. Those efforts matter, and they’ve helped millions stay in the workforce longer.

The opportunity now is not to add more benefits, but to connect what already exists – bringing guidance, access to care, and financial considerations into a more cohesive experience when employees are making complex caregiving decisions under pressure.

This isn’t about solving everything at once; it’s about complementing existing support with practical, navigational help when it’s needed most.

The next generation of employers will stand apart not because they offer more, but because they better understand what their employees are managing outside of work.

HR leaders should consider asking:

  • How do we support employees earlier, before caregiving becomes a crisis?
  • How do we reduce the time and stress caregiving creates?
  • How do we help people be better able to stay present at work without forcing impossible tradeoffs?

Conclusion

If one thing is clear, it’s that employers should be looking closely at supports that reduce the caregiving burden on employees – investments that can often be offset by avoiding lost productivity and preventable turnover.

That support can take many forms, including care navigation and planning assistance, guidance during major care transitions, and clearer access to trusted care options. The goal is not to offer more benefits, but to reduce friction for your employees.

As caregiving becomes a more common reality across the workforce, employers that focus on reducing that friction will be better positioned to retain talent, sustain performance, and prepare for what’s ahead.
