Beyond Recognition: Designing Employee Experiences Through Moments That Matter

One of the defining characteristics that distinguishes high-performing organizations from the rest is employee experience. As organizations continue to invest in artificial intelligence, digital transformation and leadership capability, one thing remains the same: people remember how their workplace makes them feel. 

It’s often not a new policy, a fancy HR platform, or an annual engagement initiative that shapes that experience. Instead, it’s built on little things, such as being recognized for solving a tough problem, being appreciated for rising to the occasion in a crisis or just feeling seen by a manager.

A webinar hosted by SHRM, “Designing Employee Experience Through Moments That Matter,” centered around the key concept of how companies can make their employees feel valued. This webinar was done with the help of O.C. Tanner and HR leaders from all over the Middle East were talking about it. They wanted to help companies move beyond having traditional recognition programs, to building a work culture in which employees feel appreciated all the time. This can help improve the employee experience at a company. This can lead to happier, more productive employees. The webinar was an opportunity for HR leaders to share their ideas and learn from each other how to do this.

Recognition Should Be Part of Everyday Work 

For many organizations, employee recognition is centered around annual awards, service anniversaries or formal celebration events. These programmes are still valuable, but today’s workforce expects recognition to be much more immediate, authentic, and integrated into daily work. "Recognition should become an organic, real-time ecosystem where appreciation happens where work actually happens," explains Abhijit Gupta, Associate Director, People Business Partnering at Careem.

This type of thinking is a big shift in the way we approach things. Thanking is no longer something that just the HR department does – it’s something leaders are expected to do. It helps reinforce the behaviours we want to see happen again when we show appreciation in team meetings, when we’re looking at projects, when we win over customers or when we work together. Making recognition part of our daily routine is much more powerful than a one-time event. 

The Small Moments Often Matter the Most 

Most organizations usually recognize major milestones – promotions, long-service awards, and outstanding achievements. But, as the discussion highlighted, many of the moments that drive employee engagement occur well before those milestones are hit. This has been beautifully put by Candy Fernandez, Director – People & Great Work, Middle East, Africa & South Asia, O.C. Tanner: "The most overlooked moments that matter are not the milestone moments—they are the transition moments."

The first successful presentation, taking ownership of a difficult assignment, helping a colleague through a difficult project or having the courage to try something new can leave a long-lasting impression. These emotional cues add up over time and tend to have a greater effect on engagement than formal recognition programs alone. 

Recognition Begins With Seeing the Person Behind the Role 

What stood out from the conversation was that it doesn’t have to be expensive to make people feel truly valued. For the most part, it’s just leaders being thoughtful and making a real effort. 

Dr. Nesreen Awada, Senior Officer – Talent Management, Telecommunications and Digital Government Regulatory Authority, recalled a sentiment from her research and experience in leadership coaching that echoes in every workplace: "People may forget what you said, but they will never forget that you thanked them—or how you made them feel." 

Celebrating learning milestones, recognizing someone’s first contribution, acknowledging ongoing behind-the-scenes effort, or simply taking a moment to appreciate personal achievements all contribute to establishing confidence and psychological safety. When employees feel recognised as individuals – not just performers – they are more likely to feel connected to their teams, their leaders and the organisation’s purpose.

Building a Culture Where Everyone Recognises Everyone 

One important thing we learned from this discussion is that the HR department can’t be solely responsible for making sure people get recognized for their work. To create a culture of appreciation, participation must be at all levels of the organization. Leaders play an important role in identifying behaviours that reinforce values and business priorities of the organisation. 

Peer recognition often has special credibility because it is appreciation expressed by those who experience the work firsthand. When recognition becomes natural among leaders, managers and peers, it moves from being a program to a defining characteristic of organizational culture. 

Using Technology to Strengthen Human Connections 

The panel agreed that with the rise of AI in the workplace, technology should never replace the human element of recognition but instead facilitate it. Modern recognition platforms can help organizations provide more timely and meaningful appreciation by: 

  • Prompting managers for acknowledging achievements as they occur 
  • Coaching new managers on how to write meaningful thank you notes to their team members 
  • Examining the figures to see who is being overlooked, where biases are hidden and what is being acknowledged – and what is not 
  • Recognizing employees where they work every day, on the platforms they already use 

The technology is therefore the enabler, but not the goal. Its greatest value is in helping organisations create recognition experiences that are timely, personalised and inclusive, whilst still being a genuine human connection. 

Measuring Recognition Beyond Participation 

When organizations evaluate the success of their recognition programs, they often look at participation rates or the number of awards given. But these numbers are just a glimpse into what’s really happening. 

The panel recommended that organizations consider recognition across three broader dimensions: 

  • Measure participation, frequency and adoption to improve effectiveness of programme. 
  • Drive culture results through engagement, belonging, trust and employee sentiment.
  • Things that a company cares about, like employee happiness, getting work done, doing a good job, pleasing customers, and creating new ideas. 

When organizations define what success looks like, recognition is no longer just an engagement initiative; it is a business driver with measurable results.

Certainly, how employees feel about their job cannot be changed overnight with a big project. It’s the little things that count: a kind word, a helpful chat, a simple thank you. These small moments can make a big difference over time. Businesses that work to develop special times for their staff members make their work environments feel more like a community. It’s where people feel valued, connected to one another and inspired to do their best work. 

Businesses can lay a foundation for success by focusing on what it means to be human. When employees feel appreciated and recognized, they get motivated and do their best for the company. Ultimately, recognition isn’t just about celebrating success – it’s about creating an environment where people recognize that they matter every single day.
