The Rise of the AI Interviewers

Artificial intelligence is transforming nearly every stage of the recruiting process. Now, one of the fastest-growing categories in workplace technology is moving into what many would consider recruiting’s most human interaction: the job interview.

AI interviewers — conversational systems that conduct structured candidate interviews through chat, voice, or video — are emerging at remarkable speed, presenting both opportunity and risk for talent acquisition teams facing unprecedented pressure.

Recruiters are managing soaring application volumes fueled in part by AI-assisted job seekers, while many organizations continue to operate with lean recruiting staffs. At the same time, hiring decisions face greater legal scrutiny, candidate fraud has become more sophisticated, and executives expect recruiting teams to move faster without sacrificing quality.

Against that backdrop, AI interviewers promise to automate one of the most time-consuming stages of hiring while creating greater consistency in candidate evaluation. But experts caution that organizations should resist viewing them as a turnkey solution. Instead, success depends less on the sophistication of the technology than on the maturity of the hiring process it supports.

A Category Taking Shape in Real Time

Unlike applicant tracking systems or candidate relationship management platforms, AI interviewers have not yet settled into a common design.

“One of the hardest things to explain about AI interviewers is that they all look similar at a distance. But scratch the surface, and they’re fundamentally different products,” said Jake Paul, product and innovation analyst at Kyle and Co, a research firm based in Boston.

“There is no best AI interviewer,” said Paul, the chief author of an extensive research report on the fast-growing category. “Product-to-use-case-fit matters more.”

Paul said that some vendors envision AI interviewers as the first step toward fully autonomous recruiting platforms capable of automating large portions of the hiring workflow, while others deliberately limit their scope, focusing exclusively on delivering high-quality interviews while integrating with existing recruiting systems. Still others optimize for a very specific point in the hiring process, such as high-volume screening or competency assessments.

Why AI Interviewers Are Surging Now

The rapid growth of AI interviewing is not occurring in a vacuum. Anyone working in talent acquisition recently has experienced mounting pressure to process dramatically larger candidate pools with fewer recruiting resources.

Recruiters now contend with AI-generated resumes, automated job application services, and increasing candidate fraud, all while hiring teams remain smaller than they were a few years ago.

For many organizations, early-stage screening has become the most significant operational bottleneck.

“Adoption is real and happening at scale,” Paul said. “Over the last 18 months we have seen the market moving from passive interest from buyers to readiness to engage,” he said.

That adoption has been strongest in high-volume recruiting environments, including frontline hiring, campus recruiting, and early-career programs, where recruiters may need to screen hundreds or thousands of applicants for a single hiring campaign.

Employers are also beginning to deploy AI interviewers farther downstream for recruiter screening of professional and knowledge-worker positions, suggesting the technology’s use cases continue to expand.

Despite accelerating adoption, experts consistently point to a sticky challenge: For most employers, purchasing an AI interviewer represents an entirely new buying decision.

“For 95% of the buyers in this market, this is the first time ever buying an AI interviewer,” Paul said. “Buyer readiness is lagging vendor capability. The gap is only getting wider, at least in the short term.”

According to Kyle & Co, vendors are advancing product capabilities at a pace that far exceeds most organizations’ ability to evaluate and operationalize them.

Johnny Campbell, CEO and co-founder of SocialTalent, a Dublin, Ireland-based learning platform for recruiters, said that this readiness gap extends well beyond technology evaluation.

“Most TA leaders evaluating AI interviewers right now are doing something they’d never admit out loud — making significant purchasing decisions in a category they don’t fully understand, for problems they can’t fully articulate, from vendors who know infinitely more about the market than they do.”

Campbell emphasized that this is not an indictment of talent acquisition leaders. Rather, it reflects the extraordinary pace at which AI hiring technology has evolved. Organizations are navigating unfamiliar territory without established frameworks for governance, implementation, or vendor evaluation.

He also warned that many employers mistakenly assume AI can compensate for weak interview design. An organization with clearly defined competencies, structured interviews, trained hiring managers, and consistent evaluation criteria can use AI to scale those strengths. Organizations lacking those fundamentals risk scaling inconsistency instead.

“AI doesn’t fix broken interviewing. It scales it,” he said.

The Kyle & Co analysis reached a similar conclusion. For HR leaders, the question may be less about whether AI interviewers can automate screening and more about whether their hiring processes are mature enough to benefit from that automation.

Candidate Experience Is the Competitive Battleground

Early in the category’s development, many observers assumed candidates would resist interviewing with AI. Instead, that assumption has largely proven incorrect.

“Candidate experience is quite good across the board,” Paul said. “The tech is getting more mature and adoption is getting more strategic whereby the right features are set up for candidates.”

That evolution reflects both improvements in conversational AI and a growing realization among employers that candidate experience cannot become collateral damage in the pursuit of efficiency.

“The risk comes with early adopters doing this out of necessity as opposed to strategically,” Paul said. Organizations focused solely on automating interviews may overlook configuration choices and safeguards that ultimately shape how candidates perceive the hiring process.

For many providers, candidate experience has become the primary area of innovation.

Shehzad Karkhanawala, chief marketing officer at Joveo, a recruitment marketing and engagement platform based in Menlo Park, Calif., believes the category’s long-term winners will be determined less by automation than by how naturally candidates interact with the technology. “We believe that candidate experience will be the true differentiator separating AI interviewers on the market,” he said.

Joveo’s platform uses conversational intelligence to move beyond scripted interviews. Rather than simply asking prewritten questions, the AI conducts role-based conversations, asks contextual follow-up questions, adapts to candidate responses, and can explain the company or position when appropriate. It can also rephrase confusing questions, switch languages mid-conversation, and adjust its conversational style to help candidates feel more comfortable.

Those capabilities reflect a broader shift away from rigid interview bots toward systems designed to behave more like human interviewers.

One Size Does Not Fit All

The diversity of hiring environments also explains why no single interviewing interface has emerged as the industry standard.

While many employers assume video interviews represent the future, several experts suggest the appropriate interface depends entirely on the role being filled.

Mason Swofford, co-founder and CEO of Tenzo AI, an agentic recruiting platform based in San Francisco, said his company intentionally offers multiple interviewing modalities because different workforces respond differently.

“If you’re hiring a machinist or a truck driver or a nurse, we recommend the voice-only phone screen,” Swofford said. “You will get 50% more engagement by setting up a phone call rather than asking a busy nurse to click a link to a video screen.”

Video interviews remain valuable for customer-facing positions or roles requiring deeper assessments, he said, while voice interviews often produce higher participation rates for frontline workers.

Perhaps more surprising is what has not gained traction. Some industry observers expected highly realistic AI avatars to become the defining feature of AI interviewing. Instead, adoption has been limited.

“We experimented with avatars and we believe it’s not there yet,” Swofford said. “Candidate satisfaction scores went down. Frankly the cost is also much higher.”

Karkhanawala likewise believes avatars remain an open question rather than inevitable.

“The jury is still out on whether that will come,” he said. “Candidates will ultimately determine what kind of interviewers they want.”

Specialty Credential: Talent Acquisition

Measuring Success Beyond Speed

The first generation of AI interviewer deployments have focused heavily on efficiency. Employers want to reduce recruiter workloads, accelerate screening, and move candidates through the hiring funnel faster.

Those gains have been significant. Paul said early adopters consistently report improvements in time-to-interview, time-to-hire, recruiter productivity, and candidate fraud prevention.

Swofford has seen similar results with Tenzo customers. “Rather than spending valuable time screening 10 candidates only to advance four, recruiters can devote their attention to finalists and higher-value conversations,” he said. “Human time can’t be scaled up, but AI time can be.”

Tenzo customers have also reported measurable recruiting cost reductions, including significant decreases in spending on job advertising because qualified candidates move through the process faster.

Karkhanawala pointed to expanding access as another benefit. Instead of recruiters speaking with only a small percentage of applicants, AI interviewers can evaluate every qualified candidate using the same structured rubric, he said.

That consistency not only improves recruiter productivity but also gives more applicants an opportunity to demonstrate their capabilities rather than being screened out solely because recruiters lack time. “The result is improved candidate satisfaction alongside improved quality of hire,” he said.

Still, experts caution HR leaders against evaluating AI interviewers exclusively through operational metrics.

Campbell said that organizations should also measure hiring outcomes rather than focusing only on speed and cost savings. Ultimately, AI interviewing should strengthen hiring quality, not simply accelerate hiring activity.

The rapid evolution of AI interviewing has also heightened concerns about governance, fairness, and compliance. As AI-generated interview summaries become increasingly sophisticated, hiring managers may place too much confidence in outputs they do not fully understand, treating the AI-generated narratives as hiring decisions rather than decision-support tools.

Swofford sees that dynamic regularly among large employers.

“We are releasing agents faster than customers can change their organization, especially in a large enterprise,” he said. His company often works alongside recruiting, legal, and HR teams to redesign workflows before introducing automation.

“Our job is not just to sell products, but to get customers the results they were after,” he said.

Campbell said that the organizations seeing the greatest success tend to share one characteristic — they begin with narrowly defined use cases, establish clear evaluation criteria, involve legal and compliance teams early, and treat pilots as opportunities to learn rather than opportunities to automate everything immediately.
