AI in HR Is a Leadership Opportunity, Not Just a Workplace Tool

A supervisor recently shared that she spent over an hour rewriting a difficult employee email, trying to get the tone exactly right. She had considered using artificial intelligence (AI) to help, but stopped herself, afraid that using it incorrectly might create risk instead of clarity. 

That hesitation is costing organizations more than they realize. AI is available, but uncertainty is stalling progress at exactly the level where it matters most: the supervisory relationship. 

In my role as principal director of employee experience and HR operations, I see this shift happening in real time. Supervisors are not asking what AI can do. They are asking whether they should use it at all, and whether using it incorrectly could have employee relations or legal implications. 

Avoiding AI is not the answer. Organizations that move forward will be the ones that create space for leaders to learn, practice, and use it well. 

The Gap Between Strategy and Practice 

At the organizational level, AI adoption is often framed as a strategy conversation focused on efficiency and innovation. At the supervisory level, the reality looks very different. According to SHRM's State of AI in HR 2026 report, the top reason organizations avoid AI is a lack of awareness of its capabilities, not a confirmed lack of utility. 

Supervisors are navigating unclear expectations about when AI is appropriate, concerns about consistency and fairness, and fear of making a call that could have legal implications. In my experience, hesitation is not resistance to technology. It is a desire to make the right call. 

If organizations expect meaningful adoption, they have to normalize learning. That means encouraging supervisors to block time on their calendars to explore AI, test it in low-risk situations, and build confidence in how it supports their day-to-day work.

What Employees Are Actually Experiencing 

From the employee perspective, AI is rarely visible, but its effects are. In my doctoral research, which explores the lived experiences of employees engaging with AI-driven systems, a consistent theme is variability. Employees notice differences in how decisions are communicated, how documentation is handled, and how policies are applied across teams. 

Even when AI is intended to support better decision-making, inconsistent use can create confusion and erode trust. Employees are less concerned with whether AI is used and more focused on whether decisions feel fair, clear, and grounded in human judgment. SHRM research reinforces this, with 3 in 4 HR professionals agreeing AI will increase the importance of human intelligence in the workplace over the next five years, not replace it. 

Where HR Must Step In 

HR plays a critical role, not as a gatekeeper of technology, but as a guide for responsible and effective use. In my own work, I have been developing a structured, AI-supported approach to guide supervisors through employee relations decisions. The goal is not to replace HR judgment, but to create consistency in how supervisors think through situations, prepare for conversations, and document outcomes. 

That work has reinforced a key lesson: AI is most effective when it supports structured decision-making and is paired with strong human judgment. HR leaders should focus on four actions: defining appropriate use so supervisors know when AI can support decisions and when human judgment must lead; establishing guardrails that translate into real, practical situations; creating time to learn by building ongoing AI engagement into the workday; and prioritizing consistency so AI strengthens alignment across teams rather than creating variation.

AI as a Leadership Opportunity 

AI in HR is not just a technology shift. It is a leadership opportunity. It creates a moment to strengthen how decisions are made, how supervisors are supported, and how trust is built with employees. The most effective leaders are not avoiding AI or using it without direction. They are learning it, applying it thoughtfully, and pairing it with consistent human judgment. 

Organizations that embrace both artificial intelligence and human intelligence will be better positioned to create workplaces where employees feel supported and decisions are clear and consistent. AI will not replace human judgment. It will elevate the importance of getting that judgment right.
